工作特征与工作旺盛感的关系:自我决定的中介作用

摘要
目的:探讨自我决定在中小学教师工作特征和工作旺盛感之间的中介作用。方法:采用中小学教师工作特征问卷、自我决定量表和工作旺盛感量表对277名中小学教师进行测查。结果:①相关分析显示:工作资源与自我决定、工作旺盛感两两间显著正相关;工作要求和自我决定显著负相关,和工作旺盛感的活力维度相关不显著,和其学习维度显著负相关。②结构方程模型表明,工作资源和工作要求对工作旺盛感的直接效应显著,自我决定在工作特征和工作旺盛感之间的中介作用显著。结论:中小学教师工作特征既可以直接预测工作旺盛感,也可以通过自我决定间接预测工作旺盛感。
        Objective: To explore the mediating effects of self-determination between job characteristics and thriving at work in primary and secondary school teachers. Methods: 277 questionnaires were distributed and recruited. They completed teachers' job characteristics scale, self-determination scale and the survey of thriving at work. Results: ①Correlation analysis showed that job resources was positively related to self-determination and thriving at work. In contrast, job demands were negatively related to self-determination and learning of thriving at work, but not significantly related to vitality of thriving at work. ②Job characteristics had a direct effect on teachers' thriving at work, and the mediating effect of selfdetermination was significant. Conclusion: Job characteristics influences teachers' thriving at work not only through the direct path, but also through the indirect path of self-determination.
