高校初级研究人员科研能力构成及评价

摘要
高等院校作为“国家创新体系”的重要行为主体,站在当代科技发展的前沿,在科研中起着举足轻重的作用。在这个过程中,初级研究人员起到了相当大的作用。为了更好的发挥这些初级研究人员在研究过程中的重要作用,更好的管理和提升他们的科研能力以获得更好的工作绩效,高校研究人员的人力资源管理工作就变得至关重要了。这些工作的最基本的核心就是对人员的能力的认知。本文旨在研究高校初级研究人员的科研能力构成模型,并在模型的基础上进行能力评价研究。
     本文运用理论研究与实证研究、定性分析和定量分析相结合的方法。首先,通过文献调研的方式进行对比分析的理论研究,对个人能力的概念、构成、模型建构的理论知识进行了分析和总结。
     接着,本文结合理论研究及定性分析提出了高校研究人员能力概念模型假设,并利用SPSS统计软件进行样本的实证研究,根据研究结果修正了该模型。
     其次,本文在个人能力模型的基础上对高校初级研究人员的科研能力的评价进行了研究。本文通过对多种评价方法的比较分析,最后选择了最适合本文的基于因子分析的能力评价法。
     最后,本文通过案例分析进行了高校初级研究人员能力评价的验证,并在我国的一所研究型大学随机抽取50份样本进行评价,在一定程度上体现了研究者们的能力现状。
     本文所总结出来的能力模型可以作为对研究人员招聘、职位升迁、考核评价、激励、培训等的基础。并且本文还在最后给出了基于该能力模型的能力评价具体过程。整个研究对高校研究人员的人力资源管理提供一定的理论依据和实证参考。
As the principal part of the country innovation system, the institutions of higher learning hold the balance in the scientific research. In this process, primary researchers play an important part of it. To display better function and do better management to gain excellent performance, it is the important work to human resource management about the researchers in the university. The elementary core work is the cognition about the personal competence. The task of is research is to investigate the ability constitution model of primary researchers in the university and do the appraisal base on it.
     The thesis uses the unify methods of the fundamental research and the demonstration research, the qualitative analysis and the quantitative analysis. At the very beginning, the thesis does the analysis and summarizes the concept, the constitution, the model and the appraisal of the personnel competence by literature investigates and the interview. Then the research proposes a competence conceptual model supposition about the primary researchers in the university and quantitative data are used to perform factor analysis in SPSS to get the result. That result can help us to correct the model. Third, base on the model that corrects, the research does the appraisal by use the method of factor analyzes appraisal. At the end, this paper use the case analysis to validate the results while the paper selects an item at random 50 samples to appraise.
     According to the above researches, it can use the research results to the employee hunting, the position promotion, the exam and appraisal, promotion, training and etc.
