摘要
整合社会学习理论和社会交换理论,以知识分享为中介变量,领导认同为调节变量,探究了精神型领导对知识型员工创新绩效的作用机制。基于创新型企业79位主管和365位知识型员工的配对数据,分析显示:精神型领导正向预测知识型员工的创新绩效,知识分享在精神型领导与员工创新绩效的关系中起部分中介作用,领导认同正向调节精神型领导与知识分享之间的关系,同时正向调节知识分享的中介作用。
        Based on the theories of social exchange and social learning,this paper explores the mechanism of spiritual leadership on knowledge employees' innovation performance by finding out the effects of knowledge sharing and identification with leader.By analyzing paired data of 79 supervisors and 365 knowledge employees from innovative enterprises,it arrives at the results as follows:spiritual leadership has a significantly positive effect on employee innovation performance,knowledge sharing partly mediates the relationship between spiritual leadership and employee innovation performance,identification with leader positively moderates the relationship between spiritual leadership and knowledge sharing,which also moderates the mediation effect of knowledge sharing.
