摘要
变革型组织公民行为作为个体创新的重要行为表现,是组织提高有效供给,应对外部环境迅速变化的关键。论文结合变革义务感和公共服务动机的相关研究,首次以我国公务员为研究对象,实证检验了领导成员交换关系影响变革型组织公民行为的影响机制和边界条件。以380名厦门市公务员为研究样本,实证研究发现:领导成员交换关系可以显著提升变革型组织公民行为,且变革义务感在其中发挥了完全中介的作用;同时,公共服务动机在领导成员交换关系与变革型组织公民行为二者关系中发挥了显著的负向调节作用。研究有助于丰富政府部门背景下变革型组织公民行为的相关文献,也为新时代政府加强干部队伍建设,提高政府工作效率提供了有价值的启示。
        Change-oriented organizational citizenship behavior( Change-oriented OCB) considered as individual innovative behaviors plays an important role in providing an effective supply of organizations and responding to rapid changes. Based on the literature on felt responsibility for change and public service motivation, this studyempirically tested the mechanisms and boundary conditions by which Leader-member Exchange( LMX) influences change-oriented OCB. Using a sample of 380 employees in the public sector from Xiamen city,this study found that LMX had a significant impact on change-oriented OCB but felt responsibility for change also played a fully mediating role in this relationship. Furthermore,public service motivation negatively moderates,to a significant degree,the relationship between LMX and felt responsibility for change. These conclusions not only enrich the existing literature of change-oriented OCB in the public sector context, but also provide valuable implications for the construction of cadre team and efficiency of government work in China's new era.
