摘要
组织公民行为的研究备受关注,但对环保组织公民行为的关注相对较少。本研究以个体内生性动因作为探索根源,依据价值观基础理论,构建基于生态价值观的环保组织公民行为模型。同时,本研究引入环保利他关注和组织认同变量来全面阐述环保组织公民行为的影响因素、生成机制和边界条件,丰富了生态价值观对环保组织公民行为的影响研究的基础理论。本研究以环保型企业员工作为调研对象,共回收55份主管问卷和327份员工问卷。研究结果显示:(1)生态价值观对环保组织公民行为有正向的影响作用;(2)环保利他关注在生态价值观对环保组织公民行为的正向影响中,起到中介作用;(3)组织认同可以调节生态价值观对环保组织公民行为的关系。具体而言,当员工组织认同水平较高时,环保利他关注在生态价值观对环保组织公民行为之间的中介作用就相对较强,而当组织认同水平较低的时候,这一中介关系作用就相对较弱。最后,本研究还对研究贡献、不足和未来研究展望进行了讨论和阐述。
        Though research on employee organizational citizenship behavior has attracted wide attention,employees' organizational citizenship behavior for the environment(OCBE) has not yet been paid enough attention to. This study took the individual endogenous motivation as the source of exploration. Based on Value-Basis Theory,this study constructed a research model of organizational citizenship behavior for the environment. Simultaneously,this study introduced altruistic concern and organizational identi?cation variables to comprehensively elaborate the influencing factors, generation mechanism and boundary conditions of environmental protection behavior,enriching the basic theory of the impact of ecological value on environmental protection behavior.This study collected 55 supervisor questionnaires and 327 employee questionnaires from environmentally friendly enterprises Result showed that individuals' ecological value has a positive influence on their OCBE and the relationship between ecological value and OCBE is fully mediated by altruistic concern. Moreover, organizational identi?cation moderates the indirect relationship between ecological value and OCBE through altruistic concern, such that, high level of organizational Identi?cation can strengthen the indirect effect between ecological value and OCBE. Finally,theoretical contributions, practical implications, the limitations and future development of the current study were discussed.
