摘要
与以往基于社会交换、社会心理和社会比较视角的研究不同,文章基于社会认同和情绪能力视角,考察了下属对领导的认同在真实型领导与医护人员工作满意度关系中的中介作用,以及下属的情绪智力在这一过程中的调节作用。以351名医护人员为研究对象,结果发现:(1)真实型领导会增加下属对领导的认同,并通过领导认同的中介作用对工作满意度产生影响;(2)情绪智力会调节真实型领导与领导认同的关系,表现为对高情绪智力的下属来说,真实型领导对领导认同的正向影响相对更强。文章从新的理论视角解释了真实型领导的作用,揭示了真实型领导影响医护人员工作满意度的内在机制和作用条件。
        Most of previous researches try to explain the mechanism of authentic leadership from three perspectives: social exchange theory,social psychological theory and social comparative theory. Drawing on social identity theory and emotional abilities model,this study investigated the mediating role of the follower's identification with the leader between the relationship of authentic leadership and medical staff's job satisfaction in a sample of 351 medical staff.The results indicated that:( 1) leader identification mediated the relationship between authentic leadership and medical staff's job satisfaction.( 2) emotional intelligence moderated the relation between authentic leadership and leader identification in such a way that authentic leadership demonstrated stronger positive influence on leader identification for followers higher in emotional intelligence. In total,the study investigated the process of authentic leadership from a new theoretical perspective,and revealed some new underlying mechanism and boundaries condition between authentic leadership and medical staff's job satisfaction.
