摘要
目的了解老年医疗机构护理员的工作满意感现状,并分析其影响因素,为老年护理管理领域相关政策的制定提供依据。方法 2018年7-8月,目的抽样法选取上海市公立和民营两类护理院中的10名护理员进行半结构式访谈,并现场录音及笔记,运用Colaizzi 7步分析法对收集的资料进行分析。结果提炼出影响老年医疗机构护理员工作满意感的7大因素,即工作环境、工作性质与强度、心理压力负荷、职业认同感、薪资待遇、专业培训、工作生活平衡等。结论老年医疗机构及相关部门应关注护理员的工作软环境、职业情感体验、职业认同感、工作与薪酬分配及专业培训与认证,提升护理员工作满意感,以推进老年护理队伍建设。
        Objective To investigate the current situation and related factors of job satisfaction of nursing assistants in elderly nursing institutions,so as to provide a reference for the formulation of programs and policies on elderly care management.Methods From July to August 2018,10 nursing assistants from public and private nursing homes in Shanghai were selected for semi-structured interviews,recorded and taken notes.Colaizzi 7-step analysis was used to analyze the collected data.Results Seven main factors affecting the job satisfaction of nursing assistants in elderly nursing institutions were extracted:working environment,nature and intensity of work,psychological pressure load, professional identity,salary,professional training,work-life balance.Conclusions Elderly nursing institutions and relevant departments should pay attention to the working environment,professional emotional experience,professional identity, work and salary distribution,professional training and certification of nursing assistants,so as to improve the job satisfaction of nursing assistants and promote the construction of geriatric nursing team.
