特殊教育教师职业认同感与离职意向:工作满足感的中介作用

摘要
以成都市19所特殊教育学校教师为研究对象,探究特殊教育教师职业认同感、工作满足感与离职意向的关系。研究发现:特殊教育教师职业认同感、工作满足感分别与离职意向呈负相关;特殊教育教师职业认同感与工作满足感呈正相关;特殊教育教师工作满足感仅在职业情感、职业信念影响离职意向这两条路径中起部分中介作用。在关注特殊教育教师离职问题时应有意识地对变量之间的内在作用机制加以利用。建议:关注特殊教育教师职业信念和职业情感的培养,提升其职业认同感;提升特殊教育教师工作满足感以降低其离职意向水平。
This study, based on a survey of teachers from 19 special education schools in Chengdu City, aims to explore the relationship between special education teachers' professional identity(or job satisfaction) and turnover intentions. The results are as follows: The special education teachers' professional identity, job satisfaction and turnover intentions were negatively correlated; there were positive correlations between their professional identity and job satisfaction; their job satisfaction partially mediated between their professional emotions(or professional beliefs) and their turnover intentions; and the internal mechanisms between the variables should be used in coping with their turnover intentions. In conclusion, the study suggests emphasizing the cultivation of special education teachers' professional beliefs and professional emotions, as well as the improvement of their professional identity; and enhancing their job satisfaction to reduce their turnover intentions.
