摘要
基于创新过程视角,从个体层面的创新过程投入以及组织层面的程序公正,自上而下地探索了知识创新团队内部创造力传导机制。通过问卷调研获得了分布在49个团队的301对上下级配对数据,并且运用多层线性模型方法检验了所提出的假设。结果表明,领导者创造力与员工创造力显著正相关;创新过程投入在领导创造力与员工创造力之间起到了中介作用,并且领导创造力通过创新过程投入影响员工创造力的间接效应受到程序公正的正向调节;当程序公正程度较高时,这一间接效应显著。最后讨论了理论意义与管理实践启示,以及未来可能的研究方向。
        Based on the perspective of the creative process(creative process engagement of the individual level and procedural justice of organizational level), this paper explored the creativity transmission mechanism within team from the top down. Using a sample of 301 employees working with 49 supervisors, we test the hypothesis by hierarchical linear model. The results of the study show that leader creativity is significantly positively related to employee creativity; creative process engagement plays a mediating role between leader creativity and employee creativity; employee perceived procedural justice positively moderate the relationship between leader creativity and creative process engagement; the indirect effect of leader creativity influence employee creativity through creative process engagement is moderated by procedural justice, which is significant only when procedural justice is high. The implications and limitations of the study are also discussed.
