摘要
采用问卷调查法,以5家制造企业中338名员工为样本,运用层级回归分析等方法检验挑战性压力对员工工作重塑的影响,以及人—工作匹配的调节效应和促进聚焦的中介效应。结果显示:挑战性压力与工作重塑具有倒U型曲线关系,促进聚焦对上述关系具有部分中介效应,人—工作匹配在挑战性压力与工作重塑关系中具有调节效应,而且挑战性压力与人—工作匹配的交互效应通过促进聚焦的完全中介效应作用于工作重塑。
With 338 employees in five manufacturing enterprises as samples, this paper uses hierarchical regression analysis to examine the impact of challenging stress on job remodeling, as well as the moderating effect of person-job matching and the mediating effect of promoting focus. Results show that: The inverted U-shaped curvilinear relationships between challenge stress and job crafting, and promotion focus has a partial mediating effect on the above relationship; Person-job fit has a moderating effect on the relationship between and job crafting, and the interaction effect between challenge stress and person-job fit influences on job crafting by the full mediating effect of promotion focus.
