组织压力和工作价值观对教师工作投入的影响

摘要
由于心理学过去过分重视对消极心理的研究,所以有必要提倡从消极心理学到积极心理学的拓展。工作投入作为一种与工作倦怠相对立的积极的个人状态,包括活力、奉献、专注三个维度,越来越受到心理学家的重视。一方面,在过去的30年中有关工作投入的研究主要运用在政府部门、企业、公司、医院等人员身上,而运用在教育方面的研究则相对较少。另一方面,大部分研究关注的是工作投入的定义、测量以及影响机制几个方面。本研究对北京市中小学教师的组织压力、工作价值观以及工作投入之间的关系进行调查和研究,目的在于提高中小学教师工作投入的状态和自身的发展、改进学校组织的人力资源管理。本研究通过对北京市中小学教师进行问卷调查,回收的数据运用SPSS进行相关、回归分析,在此基础上建立结构方程模型,探讨组织压力、工作价值观和工作投入三者之间的关系并揭示工作价值观在组织压力对教师工作投入的影响下起中介作用。结果如下:1.中小学教师的工作投入的总体水平一般;教师在工作价值观上的得分不高,在组织压力上的得分偏高。2.组织压力和工作价值观与工作投入的各个维度之间存在着显著相关。3.来源于组织的不同压力源对工作投入有较好的预测作用。4.工作价值观在组织压力对工作投入的影响上起中介作用。

In the past 30 years, on the one hand, the studies of job involvement is mainly used in government departments, enterprises, companies, hospitals and other personnel, and used in the field of education research is relatively less, On the other hand, most of the research focuses on the definition of job involvement, measure and effect mechanism. This study aims to Beijing primary and secondary school teacher's organizational stress, relationship of work values and job involvement investigation and research, aims to improve the state of the primary and secondary school teachers' job involvement and school's own development, improve the organization's human resource management. This study through the questionnaire survey to the Beijing primary and secondary school teachers, collection of data using SPSS correlation, regression analysis, based on the structural equation model, To discuss relationship of organizational stress, work values and job involvement and reveal the relationship between work values in the organization under the influence of stress on teachers' job involvement in the mediation role. The results are as follows 1. The overall level of primary and secondary school teachers' job involvement in general; Teachers on the work values of score is not high, stress on the organization's score on the high side 2. The organization stress and work values and job involvement there is a significant correlation between each dimension 3. Derived from the organization of the different pressure source to job involvement have better prediction effect 4. Work values in the organization stress play mediation role effects on job involvement
