技术入侵生活对员工创新行为的影响:以工作满意和工作焦虑为中介变量

摘要
信息技术是提升员工创新绩效的重要手段,但由于过多依赖信息技术开展工作而造成的"技术入侵生活",是否会阻碍员工创新?目前关于技术入侵生活与创新行为关系的研究很少。本研究基于资源保存理论和积极情绪扩展-建构理论提出,技术入侵生活可能引发员工工作焦虑并降低员工工作满意,进而间接阻碍员工创新行为。对374份样本数据的结构方程模型分析结果表明:技术入侵生活正向影响工作焦虑,工作焦虑对工作满意产生负向影响,而后者对员工创新行为存在显著的正相关关系;技术入侵生活与工作满意的关系,以及工作焦虑与创新行为的关系,均没有得到数据支持。本研究基于技术入侵生活视角提出并证实了信息技术使用对员工创新的消极影响,揭示了工作焦虑和工作满意对二者关系的中介作用,有助于更好地理解信息技术使用与创新行为的复杂关系。
Employee innovation behavior is critical for organization innovation and sustainable competitiveness.Although information technology is beneficial for improving individual innovation performance,does the techno-invasion stress creator,caused by excessive work relied on information technology,hinder employee innovation? At present,relatively little is known about the relationship between techno-invasion and innovative behavior.Based on the resource conservation theory and the broaden-and-build theory of positive emotions,this paper proposes that the techno-invasion may lead to employee job anxiety and reduce employee satisfaction,which in turn hinders innovation behavior.Through analyzing 374 sample data with structure equation model,the results showed that techno-invasion had a significant positive effect on job anxiety,and that job anxiety was negatively related to job satisfaction.The results also revealed that job satisfaction exerted significant positive influence on employee innovation behavior.However,the relationship between techno-invasion and job satisfaction,as well as the relationship between job anxiety and innovation behavior,were not supported by the data.This study proposed and confirmed a negative influence of information technology usage on innovation behavior,and revealed the mediating role of job anxiety and job satisfaction,thus contributing to a better understanding of the complex relationships between information technology usage and innovation behavior.
