研究型高校教师职业适应与职业认同研究

本文基于文献回顾和实际工作经验,提出可以通过考察职业适应和职业认同水平来探索研究型高校教师的职业发展状态,并采用实证研究的方式研究了高校教师职业适应和职业认同现状。首先,我们从基本概念、相关理论、研究现状等方面对教师的职业适应和认同进行了文献综述,发现关于高校教师的职业适应和职业认同研究相对较少,其中定性研究较多,实证研究较少。然后,我们基于文献综述和实际工作经验设计了问卷,调查研究型高校教师的职业适应和职业认同水平,并分析了人口统计学变量对两者的影响效果,以及两者之间的相关关系。来自北京市某研究型高校的83名新入职教师参加了本研究。研究结果揭示高校教师的职业认同和职业适应水平总体较高,说明其职业发展状态较好,但会受到年龄、所在学科、国外工作经历的影响。具体而言,文科教师在人际关系方面要优于工科教师,有海外经历的教师在职业归属和行为倾向方面要优于没有海外经历的教师。此外,高校教师的职业适应和职业认同之间存在显著的正相关。尤为重要的是,参与本研究的教师普遍认为岗前培训可以提高他们的职业认同和职业适应水平。这些研究成果有助于更加深刻理解高校教师的职业发展现状,并为各种岗前培训方案的设计和具体干预工作的开展提供依据,最后针对高校教师职业发展的未来研究提出一些可行性的建议,为未来干预性研究的开展奠定了基础。
Based on the literature review and practical work experience, we herein report a survey study designed to investigate the work adaptation and professional identity of research university faculty so as to probe their professional development, and study the work adaptation and professional identity of university faculty by means of quantitative research. First, the literature review involves the basic concept, related theories, and existing research of work adaptation and professional identity of faculty, and we've found that there is little research about work adaptation and professional identity of university faculty, with qualitative research more than quantitative research. Then, we design scales based on the literature review and work experience to survey the work adaptation and professional identity of research university faculty, analyze the effects of the demographic variation on both of them, and correlation there between. A total of 83 faculty members from a major research university in Beijing take part in this study. The result show high levels of work adaptation and professional identity of university faculty,which means a good professional development, but both of the work adaptation and professional identity are influenced by their age,discipline,and professional experience oversea. Specifically,humanities faculty members are better than sciences faculty members in terms of the interpersonal relationship, and faculty members with oversea experience are better than those without oversea experience in the sense of professional belonging and behavior disposition. The results also reveal significant positive correlations between the work adaptation and professional identity. Importantly,all of the participants consider the new employee training to be effective in improving their work adaptation and professional identity. These preliminary findings allow the researchers to better understand the professional development of university faculty,provide basis for design of various new employee training scheme and performance of specific intervention work, make some proposals on practicability with regard to the future research of the professional development of university faculty, and establish foundation for performance of future intervention research.
