基于节约人力资本的企业管理研究

摘要
知识经济时代的到来,人力资本的重要价值和地位突显出来,人力资本理论的新发展时代也随着到来。中国是人力资源大国,但却不是人力资本强国,如何将人力资源转化为人力资本,如何将人力资源管理转化为人力资本管理,如何将人力资本的使用提高到节约人力资本的高度,这无论是在理论上还是在实践上,都是一项新的任务。这就需要首先建立节约人力资本的基本模式,再构建节约人力资本的管理体系,然后再逐步研究节约人力资本的企业管理策略,所以,对于企业管理理论者来讲将是一项长期和首要的课题。
     本文在中外学者的人力资本的理论以及节约思想和理论的研究成果基础上,以交易费用理论和战略成本理论为理论基础,对尚未形成系统的节约人力资本的行为和研究努力挖掘,进行归纳、总结和分析,发现文献研究的不足,指出人力资本理论的可研究和发展的地方,尤其是提出了节约人力资本的概念,并对其内涵和外延进行了创新性地阐述,对其目的、性质和意义加以分析,对与节约人力资本模式的关联因素进行了分析,进而提出了节约人力资本模式的三个假设,并给予了充分的证明,以其为依据,构建了系统化的基于节约人力资本的管理模式的基本模型,最后,提出了节约人力资本的具体管理策略。
     本文试图将人力资本理论研究深入到节约人力资本理论的层次,为人力资本理论弥补了一个缺口,在理论和实践方面都是一个新的尝试。
At the background of economic globalization, information multiplication and management modernization, with the deepening and improvement gradually of reform and opening in our country, new firm management theory studies have been booming, especially the study on human capital theory, which is of representation, of which the firm management of human capital, human resources has drawn the attention of firms, economists and management theorists. Human capital theory is one of the new economic topics. Since the middle of the 20th century, scholars at home and abroad on human capital theory in various aspects of the study, also achieved fruitful results, but in some theoretical and practical issues still relatively weak, human capital theory to be further developed and improved.
     How to achieve the optimal performance of human capital and human resources, to enhance the benefits, to realize the development of firms in the end, during the firm management? In the procedure of human capital management, firms can cut the expenses and improve benefits through the reasonable flow of human capital; can realize the saving of human capital through technological process re-structure in firm management. To keep the development of firms and increasing of economic, firms need to study in operation efficiency in the fierce competition and scary of resources. The saving of human capital seizes the head of decreasing the expenses and increasing the benefits in the most fundamental problem of firm management with no doubt. To set up the theoretic systems, seek the base, and put forward firm management strategies of saving human capital are the ways to achieve efficient operation and persistent development of modern firm management. The results of research on this topic may exceed the business community for a long time thinking habits and the subjective and objective factors, the realization of the three levels of thinking and practice jumping. The general human resources management to human capital management, from the cultivation of human capital development to nurture the development of human capital and savings balance. It can achieve the goal of extension and enhance of human capital, and to improve the optimal benefits of firm management, achieve the development of firms healthily, harmoniously and persistently.
     Based on the analysis on the basis of relevant literature, from human capital management, operations and human capital investment in human capital, such as external system construction of a conservation-level, exploratory studies is done on human capital management model. The structure of the thesis is as follows:
     Chapter 1. Introduction, a brief account of the background to the study, the purpose and significance,the design task of using the basic method, on the main topics proposed steps.
     Chapter II. Review on saving human capital at home and abroad. Major Chinese and foreign scholars to explore the human capital theory research and academic achievements,and sporadic acts of saving human capital and research efforts to unearth. Specific to summarize, review and analysis, the study found that less than literature, that human capital can research and development, notably the purpose of saving human capital, the nature and significance of this is the significance of this writing.
     Chapter III. Analysis of saving human capital model, human capital, human resources, human assets, and other related concept of a distinction, on this basis, the content of human capital savings were defined. From the human capital management value chain, investment in human capital and labor market operators degree of perfection of external factors, such as the three major areas of human capital and savings patterns of correlation factors were analyzed. On this basis, the proposed conservation of the four human capital model assumptions, and to give the empirical analysis as a basis for building up a systematic pattern of human capital management the basic model.
     Chapter IV. Saving human capital system construction, human capital management process from the savings and optimization systems, investment in human capital savings and investment benefits of operating mechanism, a frugal human capital and training system for the three levels, the systematic pattern of saving human capital component system and component element analysis and feasibility studies
     Chapter V. Saving human capital management strategy, in Chapter IV of saving human capital under the framework of the overall model, from new concepts, profound understanding of saving the strategic value of human capital; efficient use and reduce the loss of human capital; cost reduction and highlights human capital the use efficiency, system training and upgrade the quality of human capital enterprises; implement Lanhai strategy and the value of human capital innovation five fields, the construction of a conservation specific human capital management, human capital model to provide an effective operational support.
     Through this research, for Chinese enterprises hope to provide a new human capital management system so as to encourage enterprises to preserve and increase the value of human capital, and to improve the management of enterprises optimal efficiency, the realization of the modern enterprise healthy, harmonious and sustainable development objective.
