知识型员工协同知识创新研究

摘要
在当前动态复杂环境下,协同知识创新是企业乃至协同链整体获得持续竞争优势的主要途径之一。但无论何种形式的协同,其最终是以知识型员工为主体组建团队的形式来开展创新活动的。因此知识型员工协同知识创新的研究,对于正确把握协同知识创新方向,充分发挥知识型员工的智慧和重要作用,促进企业及其协同链整体竞争能力的提升,具有重要的现实意义。
     本文以提高企业及协同链整体的竞争能力为目标,以协同知识创新过程为主线,以知识型员工为依托,分析了知识型员工协同知识创新的内涵、机理和活动过程,通过实证的方式论述了影响知识型员工协同知识创新的关键因素,并阐述了协同团队的构建过程,建立了协同团队结构模型,探讨了协同团队成员的角色构成以及职责。在此基础上,提出了协同团队知识创造模型,并构建了知识型员工协同知识创新水平的评价指标体系,应用多级可拓评价方法进行评价,取得了良好的评价效果。具体研究内容和思路如下:
     第一,总结当前国内外学者的相关研究成果,并针对前人研究中存在的问题,提出了本文的研究目标和主要研究内容。
     第二,深入分析了知识型员工、知识创新和协同知识创新的内涵,在此基础上提出了知识型员工协同知识创新的概念,分析了其内在机理,并从协同知识创新准备、协同团队构建、协同知识创造和新知识应用与反馈等4个阶段阐述了知识型员工协同知识创新的过程。
     第三,提出了协同知识场境的概念,认为知识型员工是在构建协同链和协同团队的背景下开展协同知识创新的。通过问卷调查和对调查数据的处理,得出了影响知识型员工协同知识创新的8个关键因素。
     第四,分析了协同链的内涵和特征,探讨了协同单位之间的各种利益关系。在此基础上进一步分析了协同团队的内涵及构建过程,建立了协同团队结构模型,并深入研究了协同团队成员的角色构成及职责条件。
     第五,在上述研究的基础上,构建了协同团队知识创造模型,并提出了提高协同知识创造效率的具体措施。
     最后,设计了知识型员工协同知识创新水平的评价指标体系,并结合实例,应用多级可拓评价方法进行评价,验证了评价指标体系的合理性、全面性与有效性。
     本论文的研究内容对于在动态复杂的市场环境下,指导企业开展协同知识创新活动和实践,提高企业及协同链的整体竞争能力,将具有重要的理论和现实意义。
Under the current dynamic and complex environments, collaborative knowledge innovation is one of the key ways of the enterprise and the full collaborative chain to achieve the sustainable competitive advantages。But whatever, its innovative activities are completed by a team built by knowledge workers. So it has an important practical significance on the research of Knowledge workers’collaborative knowledge innovation for correctly grasping the direction of collaborative knowledge innovation, fully playing the wisdom of knowledge workers and the important roles, and promoting the competition abilities of enterprises and whole collaborative chain.
     Focusing the target of improving the competitive abilities of enterprises and whole collaborative chain, as the main line of the collaborative knowledge innovation process, based on knowledge workers, the connotations, mechanisms and active processes of knowledge workers’collaborative innovation were analyzed, discussed the key influence factors of the knowledge workers collaborative knowledge innovation through the empirical manner, discussed the construction process and members’roles and duties of the collaborative team. Based on the analysis, a model of collaborative team knowledge innovation was built, and an evaluation index system was proposed, then the better evaluation results were achieved through the multi-level evaluation theory. The research contents and ideas as followed:
     Firstly, reviewing the current related research findings of domestic and foreign scholars, according to the problems existed on the previous research findings, the research goals and main contents of this paper were proposed.
     Secondly, by the analysis of the connotations of the knowledge workers, knowledge innovation and collaborative knowledge innovation, the concept of knowledge workers’collaborative knowledge innovation was proposed, its internal mechanisms were explored, the process of knowledge workers’collaborative knowledge innovation, consisted of four stages such as the preparation of innovation, construction of collaborative team, creation of collaborative knowledge, application of new knowledge was analyzed and described.
     Thirdly, the concept of collaborative knowledge field was proposed, and the view that collaborative knowledge innovation was developed by workers under the background of the construction of the collaborative chains and collaborative team. Through the questionnaire survey and data processing, 8 key factors to influence knowledge workers’collaborative knowledge innovation were concluded.
     Fourthly, by the analysis of the connotation and features of collaborative chain, the interest relations among collaborative units were explored, and based on this, the connotations and building process of collaborative team were analyzed, and the structure model of the team was built, the members’roles and duties of the team were explored deeply.
     Fifthly, based on the above analysis, a model of collaborative team knowledge creation was built, and some measures to improve the efficiency of collaborative knowledge innovation were proposed.
     Finally, an evaluation indexes system of knowledge workers’collaborative knowledge innovation was built, and then applying the multi-level evaluation theory, the objectivity, inclusiveness and effectiveness of the evaluation results was verified by an actual example.
     The research on knowledge workers’collaborative knowledge innovation will has an important theoretical and realistic significance for guiding enterprises collaborative knowledge innovation activities and practices under the dynamic and complex environments.
