企业创新环境与创新绩效关系研究

摘要
经济全球化在给企业的发展带来新机遇的同时,也带来新的竞争压力,在这个产品和服务瞬息万变的国际市场中,消费者的需求不断地发生着变化,企业必须不断地创新来满足消费者多样化和个性化的需求。近年来,企业纷纷意识到创新对提高其核心竞争力的重要作用,通过增加R&D投入以求提高创新产出,但是,在很多情况下投入和产出却并不成正比,因此,如何有效、高效地推动创新、哪些因素对创新绩效存在重要影响成为理论界和企业界探讨的重点。
     本文在分析总结国内外相关研究的基础上,选择了影响企业创新绩效的主要变量:领导支持、团队创新氛围、组织公民行为为研究对象,构建出理论模型。在以往研究成果的基础上,结合本研究的具体情况构建了模型中四个变量的测度指标体系。
     本研究采用问卷调查的方式,以浙江省IT企业这个具有代表性的群体为研究对象,采用SPSS16统计软件对回收的107份有效问卷进行分析,以验证理论模型所包含的假设。通过理论分析和定量实证研究,本文主要得到如下结论:
     (1)领导支持的主体——创新倡导者在企业中由不同类型不同级别的人担任,并且,不同的倡导者类型在新产品或新项目开发周期的不同阶段的分布情况也不同。
     (2)企业不同特征对领导支持、团队创新氛围、组织公民行为和创新绩效存在一定程度的差异。
     (3)领导支持、团队创新氛围、组织公民行为和创新绩效之间存在显著相关性和预测作用,且团队创新氛围和组织公民行为在领导支持与创新绩效的关系中起中介作用。
     最后,根据上述结论,本研究对企业如何有效提高创新绩效提出了实践性的建议,并指出了本研究的局限以及未来的研究方向。
     本研究创新性主要体现在:领导支持及其对创新绩效影响作用的引入;关于创新倡导者不同类型在新产品开发周期中的分布的研究;将领导支持等几个因素放到一个模型中进行实证研究,探讨其相互关系及作用机理。
Economic globalization, while bringing new opportunities to enterprises, has brought pressure from competition. With the constantly changing international market of product and service, customers' needs are also changing. Enterprises have to be creative to meet the diversity and personality of its customers. In recent years, enterprises have come to realize the importance of innovation to improve their core competence and by increasing investment on R&D to enhance the innovation output. However, in most cases, the relationship between investment and output is not directly proportional. How to carry out innovation in an effective and efficient way and which factors are decisive to innovation performance becomes the hot topic both in theory and in practice.
     Based on the domestic and foreign researchs, this dissertation selects the main variables that influence innovation performance: the leader supporting, team innovation climate, and organizational citizenship behavior, then builds a theoretical framework. Based on the previous research, this study builds the indicator systems of the four variables in the framework.
     With the help of survey, this dissertation takes representational IT enterprises in Zhe Jiang as the object and conducts an analysis on 107 questionnaires via SPSS16 software to verify the hypothesis in the above theoretical mode. Through theoretical analysis and quantitative verification, my conclusions are as follows:
     (1) The main body that leader supporting—the role of product champion is undertaken by different person in different position in a company. Besides, different types of product champion are active in different periods in different stages of new product or new project's development cycle.
     (2) The different features of the enterprises determine the differences in leader supporting, team innovation climate, organizational citizenship behavior and innovaton performance.
     (3) The remarkable difference and prediction among leader supporting, team innovation climate, and, organizational citizenship behavior and innovaton performance. Team innovation climate and organizational citizenship behavior serve as a medium in terms of leader supporting and innovation performance.
     In brief, this papar comes up with practical suggestions concerning how a company can improve its innovaton performance effectively and gives direction to the limitation and future of the research.
     The innovative of this papar is that the introductions of leader supporting theory and its influence on innovation performance; research on different product champion in development period of new product; several factors such as leader supporting are put into a mode to observe the interrelation and functional theory.
