摘要
共享经济背景下,企业导师制对培养人、塑造人具有重要作用。基于自我决定理论,本文探讨了指导关系对徒弟主动性行为的影响机制和边界条件。通过对316份有效样本的实证分析表明:指导关系对徒弟主动性行为具有显著的正向影响;工作繁荣在指导关系与徒弟主动性行为间起部分中介作用;且学习目标导向水平在指导关系与工作繁荣之间发挥调节作用,即当徒弟拥有高学习目标导向时,指导关系对工作繁荣的正向影响更强。学习目标导向正向调节工作繁荣在指导关系与主动性行为间关系的中介作用:当徒弟的学习目标导向高时,上述中介效应更强。
        Under the background of shared economy,mentoring plays an important role in cultivating and shaping employees. Based on self-determination theory,the influence mechanism and boundary conditions of mentoring on the protégés' proactive behavior are discussed. The empirical analysis of 316 samples shows that mentoring has a significant positive impact on the protégés' proactive behavior; Thriving at work plays a partial mediating role between mentoring and the protégés' proactive behavior; The protégés' learning goal orientation moderates the relationship between mentoring and thriving at work,such that the relationship is stronger for protégés with higher learning goal orientation.Furthermore,the indirect effect between mentoring and proactive behavior is stronger when protégés have a higher level of learning goal orientation.
