权力和权力动机对建言的影响

摘要
为了应对外部激烈的竞争环境,组织需要不断创新,需要做出更好的组织决策。为了促进组织更好的发展,提高组织决策质量,组织需要员工建言。而员工建言能提高决策质量这一事实,已基本得到认可。学者们从多个角度探讨了建言的影响因素,但是忽视了,具有人际属性的建言受到权力这一基本关系范畴的影响。基于现有研究结论,本研究认为,权力和权力动机能显著的影响组织成员的建言。但这一点尚未得到证实。为了弥补该点不足,本文研究一通过在我国长三角地区发放问卷,初步检验了研究假设;研究二使用权力的回忆范式,以苏州大学在校学生为被试,再次检验了研究假设;研究三使用我们特有的文字表达方式,即成语,作为权力感唤起材料,首创适于国内背景的权力的内隐操作范式,即语义唤起法,以在职工作人员为被试,再次检验了研究假设。本研究最大限度的保证了研究结论的内部效度和外部效度,并得到以下研究结论:
     (1)权力并不能显著预测建言;
     (2)权力动机显著预测建言;
     (3)社会化权力动机调节权力和建言的关系。拥有高权力时,低社会化权力动机者比高社会化权力动机者有更多建言;拥有低权力时,高社会化权力动机者比低社会化权力动机者有更多建言;
     (4)个人化权力动机并不能显著调节权力和建言的关系。
Confronting with intense competition from the extra world, organizations have nochoice but create continually, which imply calling for better decisions in organization. Inthe purposes of promoting the organization constructively, employees' voice is verynecessary. Scholars have draw attention on these, while have been neglecting effects of thebasic relationship variables, which is power. Basing on previous findings, we consider thatperson's sense of power and his(her) power motives have an impact on voice, but this isstill not confirmed. To make up this gap, we develop three researches. The first, usingquestionnaires sampled form private firms employees and joint ventures employees inYangtze Delta Area, tests the hypothesis preliminary, which makes sure the externalvalidation. The second, sampled form undergraduate and graduate students form SoochowUniversity, try to test hypothesis again. The third, using the new power manipulation firstdeveloped in this thesis, which basing on the special language in our China that is idiom,explore the relationship between three variables in this paper further, which focus on theinternal validation. And the conclusions are following:
     (1) power has no significant relationship with voice;
     (2) power motive can predict voice significantly;
     (3) socialized power motive moderate the relationship between power and voice. Forthe high power, there will be more voice when he(she) has lower socialized power motivethan higher socialized power motive. For the low power, there will be less voice whenhe(she) has lower socialized power motive than higher socialized power motive.
     (4) peronalized power motive can not moderate the relationship between power andvoice significantly.
